Abstract

¿¬±¸¸ñÀû: º» ¿¬±¸´Â Á¤¼­»ç°ÇÀÌ·ÐÀ» ±â¹ÝÀ¸·Î °£È£»çÀÇ Á÷Àå ³» ¹«·ÊÇÔ °æÇè¿¡ °üÇÑ ±¸Á¶Àû ¸ðÇüÀ» ±¸ÃàÇÏ°í °ËÁõÇÏ°íÀÚ ÇÏ¿´´Ù.
¿¬±¸¹æ¹ý: ¿¬±¸´Â ¼öµµ±Ç ¼ÒÀçÀÇ 5°³ Á¾ÇÕº´¿ø¿¡ ±Ù¹«ÇÏ´Â 299¸íÀÇ °£È£»ç¸¦ ´ë»óÀ¸·Î ÀÚ°¡º¸°í½Ä ¼³¹®Á¶»ç¸¦ ÅëÇØ ÀڷḦ ¼öÁýÇÏ¿´´Ù. Á÷Àå ³» ¹«·ÊÇÔ °æÇèÀº Á¤¼­Àû ¼ÒÁø°ú Á÷¹«¸¸Á·¿¡ Á÷Á¢ÀûÀÎ È¿°ú°¡ ÀÖ¾ú´Ù. ±×¸®°í Á÷Àå ³» ¹«·ÊÇÔ °æÇèÀº ±¸Á¶Àû ÀÓÆÄ¿ö¸ÕÆ®¿Í Á¤¼­Àû ¼ÒÁø, ±¸Á¶Àû ÀÓÆÄ¿ö¸ÕÆ®¿Í Á÷¹«¸¸Á· »çÀ̸¦ ¸Å°³ÇÏ´Â °ÍÀ¸·Î ³ªÅ¸³µ´Ù.

°á·Ð: ±¸Á¶Àû ÀÓÆÄ¿ö¸ÕÆ®´Â °£È£»çÀÇ Á÷Àå ³» ¹«·ÊÇÔ °æÇè°ú Á¤¼­Àû ¼ÒÁøÀ» ÁÙ¿©ÁÖ°í ³ª¾Æ°¡ Á÷¹«¸¸Á·À» Áõ°¡½ÃÄ×´Ù. ¶ÇÇÑ °£È£»çÀÇ Á÷Àå ³» ¹«·ÊÇÔ °æÇèÀº °£È£»çÀÇ Á¤¼­Àû ¼ÒÁøÀ» Áõ°¡½ÃÅ°°í Á÷¹«¸¸Á·À» °¨¼Ò½ÃÄ×´Ù. µû¶ó¼­ °£È£Á¶Á÷ÀÇ °ü¸®ÀÚ´Â ±¸Á¶Àû ÀÓÆÄ¿ö¸ÕÆ®¸¦ Çâ»ó½ÃÅ°°í Á÷Àå ³» ¹«·ÊÇÔÀ» °ü¸®Çϱâ À§ÇÑ ÇÁ·Î±×·¥À̳ª È°µ¿À» °³¹ßÇØ¾ß ÇÑ´Ù.

Purpose: This study was designed to construct and test a structural equation model of nurses¡¯ experience of workplace incivility based on the model of the Affective Events Theory.

Methods: A total of 299 nurses from five general hospitals responded to structured questionnaires measuring personality traits (emotionality and agreeableness), structural empowerment, workplace incivility experience, emotional exhaustion and job satisfaction.

Results: The hypothetical model showed a good fit with the data: ¥ö©÷/df=1.88, GFI=.93, CFI=.95, NFI=.91, TLI=.94, SRMR=.03, RMSEA=.05. Structural empowerment had an effect on the experience of workplace incivility among nurses, but the influence of personality was not significant. Workplace incivility directly influences emotional exhaustion and job satisfaction. The experience of workplace incivility mediates the impact of structural empowerment on emotional exhaustion and job satisfaction.

Conclusion: Structural empowerment in nursing unit can reduce nurses¡¯ experience of workplace incivility and emotional exhaustion and increase their job satisfaction. At the same time, nurses¡¯ experience of workplace incivility can increase their emotional exhaustion and decrease job satisfaction. This suggests that nurse managers should consider enhancing structural empowerment and develop programs or activities to improve it and manage workplace inciviltiy.
